This is wrong. Where I work there are people on £13k and people on £60k and many in between. And yet we have a collective bargaining agreement in place covering all these employees.
You may think its wrong but it happens all over in thousands of companies all over.

No one with a rise will care about the 4 who didn't get one

You work for a private company?

It is. I did the same job as someone but I was expected to stand in for the boss as I was senior. This was not in my contract or part of my job but expected of me.

I was just told DO IT!! No pay rise no nothing in fact one year I did get just that, nothing when others got 4% for knowing less!

A company will say 'you all do the same job' to suit them trust me they do , do it!

Yes this is exactly my point. If its just you negotiating as an individual then you have very little bargaining power. Thus when told to cover for the boss, if you ask for more money you are told you can't have any.

What happens if two people are of the same grade and doing the same work, but one is better than the other at it?

If this is a concern then either withhold pay increments or implement a performance related pay system?

So who then will bargain for me? The rest of the team? The ones who have a pay rise? LOL

We had our pay rise or not before the appraisal so that wouldn't have worked and to be fair we had KPI's but they weren't related to pay only if you kept your job or not.

If you are bargaining as one unit you will not be given or accept individual settlements!

Sorry I don't understand what you mean? You said individual negotiations did not produce a satisfactory outcome!

Yes so if 196 people get a pay rise and 4 don't who will help them?

You can not all bargain with a company and all get different pay rises or maybe get the one you have put down.
